First thing to check is trans fluid level, but its probably ok if drive works normally.

Most likely problem is the internal seals and o-rings have aged and shrunk so the trany cant build oil pressure normally. As it warms up the clearances get a little smaller so it eventually shifts into gear. You could try a can or two of trans conditioner available at any parts store which makes the rubber parts swell a little and seal better, otherwise you are probably in for a new trany.

Also makes a good exuse for a 5 speed

that stuff is just a temp fix so if your right then he's in for a new tranny eventually, but that stuff can make it last a little longer
